Organizational Technology Integration Evaluation Model

An organizational technology integration model will be proposed using a specific case in the automotive industry, one that took place in 1998. A consideration to be noted is the potential that the proposed model could had been used successfully at the time of the presented case’s implementation as it may be used today in any situation to assess technology efficiency.
Antecedents
The problems the United States auto industry had during the late 70s and 80s were the lack of discipline, high absenteeism rates, and low morale among employees, all of which resulted in inefficiencies and low quality products. “Even with lesser quality, the (GM) Fremont plant averaged 34 man-hours of labor per automobile, versus only 20 at Toyota” (Rehder, Hendry, & Smith, 1985, p. 36).
The implementation of new technologies in the American automotive industry, such as lean manufacturing principles, self-directed teams, quality circles, and flexible operations required that employees and their unions were aligned and committed with this new direction. The results in organizations implementing new technologies in which stakeholders bought in were as expected and manufacturing productivity as well as product’s quality improved.
Product quality and production efficiency augmented as a result of implementing new technologies and new manufacturing approaches, as in example: Lean manufacturing, quality circles, self-directed work groups, and people empowerment. “NUMMI with some 170 robots is less automated than several of GM’s newer plants. Plans are to reach an annualized 200,000 units in 1986 with a work force of 2,500 – a level which rivals Japanese productivity” (Rehder et al., 1985, p. 38).

    Esterline Technologies’ performance seems like nothing short of amazing, speaking to the true potential of the lean manufacturing concepts when adopted correctly. The factors contributing to Esterline’s performance varied greatly. The change in their approach to problems had a dramatic impact on their successful performance. Placing more recent initiatives to improve processes in the hands of employee teams gave employees the freedom to choose what they thought worked, ultimately giving them the responsibility in their unit’s success. Not giving employees the authority and ownership at the operating level was simply limiting their performance on the job. In addition to simply changing the way they dealt with problems, Esterline began training their employees not only in lean techniques and change management, but to think systematically, viewing the entire manufacturing process as a set of integrated activities instead of silos. This approach helped them to lower costs, in addition to improving quality in the long run. As the executive team set goals and also allowed the unit to set goals, this also fostered a sense of responsibility and coherence among teams letting them know that they truly did have a say in decisions made throughout the organization. The corporate culture was also another factor contributing to the organization’s performance.     Originally called the Swallow Side Car Company, Jaguar Cars was founded in 1922 and became famous for its luxury and sports cars. In 1990, Jaguar was taken over by Ford and is now a wholly owned subsidiary. At the time of the Ford takeover, Jaguar’s quality performance was something of a paradox. Aesthetically and in terms of on-the-road performance the cars were often highly regarded, especially by a hard core of enthusiasts. Yet even they could not ignore Jaguar’s reputation for making cars which were, in comparison to its rivals, of exceptionally poor reliability. Plagued by under-investment and a conservative technical-led, rather than customer-led, culture, the company’s old plants were struggling to achieve even acceptable levels of conformance quality. At this time, the JD Power survey of customer satisfaction of cars imported to the US ranked only one car (the Yugo) lower than Jaguar. All this changed through the 1990s. The company invested heavily in training, especially in quality techniques such as statistical process control (see Chapter 17). Piecework was abolished, as was ‘clocking in’ and a general productivity bonus introduced which encouraged flexible working. Other shop floor initiatives included the introduction of multiskilled teams, total productive maintenance (see Chapter 19), continuous improvement teams (see Chapter 18) and benchmarking against the best in the business (see Chapter 18). The success of this quality improvement programme was dramatic. It encouraged Ford to invest in new Jaguar models and also had a significant impact on customer satisfaction. The same surveys which once put Jaguar at the bottom of the league now rank it in the very top group of luxury car makers.…
